Our guest today is Cecilia Bosman, investment analyst at\u00a0Skerryvore\u00a0Asset Management in Edinburgh. Of Dutch and Moroccan heritage, she joined the industry five years ago with a focus on emerging markets, regions often underrepresented in mainstream finance.\u00a0As a research analyst, she brings diversity of thought and drives investment debates. Hello, Cecilia, and welcome to the podcast.\u00a0<\/p>\n\n\n\n<h3 class=\"wp-block-heading\" id=\"h-cecilia-bosman\">Cecilia Bosman<\/h3>\n\n\n\n<p>Hi, Maria. Thanks so much for having me.\u00a0<\/p>\n\n\n\n<h3 class=\"wp-block-heading\" id=\"h-maria-dieguez-rodriguez-0\">Maria Dieguez Rodriguez<\/h3>\n\n\n\n<p>Before we get started, let me tell you how we met. I attended an investment managers event in London a couple of months ago, and to my surprise, among 50 attendees, we were only two women in the audience,\u00a0Cecilia\u00a0and me. So, Cecilia, is this the norm in the industry? And if so, why aren&#8217;t there more women doing your job?\u00a0<\/p>\n\n\n\n<h3 class=\"wp-block-heading\" id=\"h-cecilia-bosman-0\">Cecilia Bosman<\/h3>\n\n\n\n<p>Honestly, Maria, yes, and\u00a0I think the data\u00a0backs it up. Globally, only around 14% of portfolio managers are women, and in the US\u00a0it&#8217;s\u00a018% for portfolio managers and just 26% of analyst roles. And the 41% figure that you sometimes hear in the UK sounds better, but I think\u00a0that&#8217;s\u00a0skewed by larger firms. When you look at smaller firms like PE or venture capital, it drops to 27% and only 15% in senior roles.\u00a0From my experience, working for a boutique manager focused on emerging markets makes it even more pronounced.\u00a0I&#8217;m\u00a0regularly one of very few women at conferences, particularly if\u00a0I&#8217;m\u00a0traveling abroad, and most of my client meetings are with men. And that recent event that you mentioned was a real moment,\u00a0kind of standing\u00a0in a room and realizing how equal representation is still a long way away.\u00a0<\/p>\n\n\n\n<h3 class=\"wp-block-heading\" id=\"h-maria-dieguez-rodriguez-1\">Maria Dieguez Rodriguez<\/h3>\n\n\n\n<p>Yeah.\u00a0<\/p>\n\n\n\n<h3 class=\"wp-block-heading\" id=\"h-cecilia-bosman-1\">Cecilia Bosman<\/h3>\n\n\n\n<p>As for why there\u00a0aren&#8217;t\u00a0more of us,\u00a0I think it\u00a0starts with role models. If you\u00a0don&#8217;t\u00a0see women doing this job,\u00a0it&#8217;s\u00a0hard to picture yourself in it, and that feeds directly into confidence. Women are far less likely to put themselves forward for a role unless they think they tick every single box.\u00a0There&#8217;s also this misconception about what the job actually requires.\u00a0Being an analyst is fundamentally about curiosity, asking questions, challenging assumptions, enjoying\u00a0debate. Those\u00a0aren&#8217;t\u00a0male traits;\u00a0they&#8217;re\u00a0human traits. And honestly,\u00a0I&#8217;d\u00a0argue that the more varied the perspectives are around the table, the better the research is and the better the client outcomes.\u00a0<\/p>\n\n\n\n<h3 class=\"wp-block-heading\" id=\"h-maria-dieguez-rodriguez-2\">Maria Dieguez Rodriguez<\/h3>\n\n\n\n<p>Mm-hmm.\u00a0Yeah, you are\u00a0totally right. And what you said about the other side, on the investor side, is also true. I deal usually with more male than female, so\u00a0it&#8217;s\u00a0throughout the spectrum. And what do you think are the main barriers preventing women from entering this industry?\u00a0<\/p>\n\n\n\n<h3 class=\"wp-block-heading\" id=\"h-cecilia-bosman-2\">Cecilia Bosman<\/h3>\n\n\n\n<p>I think the barriers\u00a0start long before the application stage.\u00a0I think finance\u00a0still has an image problem. It feels like an old boys&#8217; club.\u00a0It&#8217;s\u00a0exclusive,\u00a0it&#8217;s\u00a0hard to break into, and that alone discourages women before\u00a0they&#8217;ve\u00a0even considered it as a career. And I think compounding that is a real misconception about what the job actually involves, because at its core, this is about helping people\u00a0save for\u00a0their futures, you know, pensions, retirement, financial security.\u00a0And the analyst role is one that rewards curiosity, an analytical mindset, a love of debate and challenge. Those\u00a0aren&#8217;t\u00a0barriers for women. If anything,\u00a0they&#8217;re\u00a0strengths for women. But if you look at an industry and you\u00a0don&#8217;t\u00a0see yourself fitting in, you\u00a0won&#8217;t\u00a0pursue it. I remember wanting to join my university investing society, for example, and feeling completely discouraged because it felt like everyone already knew how to invest before coming to learn how to invest, and\u00a0I think that paradox\u00a0is still real today.\u00a0<\/p>\n\n\n\n<p>We need more senior women. I\u00a0want to\u00a0see more female portfolio managers with gray hair, quite frankly, because representation at the top is what changes the pipeline at the bottom. And retention matters just as much as recruitment.\u00a0Turnover among women is higher, especially in their 30s, which suggests\u00a0there&#8217;s\u00a0a motherhood penalty.\u00a0<\/p>\n\n\n\n<h3 class=\"wp-block-heading\" id=\"h-maria-dieguez-rodriguez-3\">Maria Dieguez Rodriguez<\/h3>\n\n\n\n<p>Mm-hmm.\u00a0<\/p>\n\n\n\n<h3 class=\"wp-block-heading\" id=\"h-cecilia-bosman-3\">Cecilia Bosman<\/h3>\n\n\n\n<p>I certainly\u00a0have wondered\u00a0how a career break would affect me and my\u00a0track record\u00a0if I were to become a fund manager in the future. But firms are recognizing this and moving to team-based approaches so that female fund managers\u00a0don&#8217;t\u00a0have a break, but\u00a0it&#8217;s\u00a0even just spreading the word about that and breaking down these challenges that women perceive.\u00a0<\/p>\n\n\n\n<h3 class=\"wp-block-heading\" id=\"h-maria-dieguez-rodriguez-4\">Maria Dieguez Rodriguez<\/h3>\n\n\n\n<p>Mm-hmm. And despite all the barriers that you mentioned, when you started looking into this, you pursued this career. How does it feel working for you? You saw the\u00a0barriers,\u00a0you jumped into them. What is your experience? How do you feel?\u00a0<\/p>\n\n\n\n<h3 class=\"wp-block-heading\" id=\"h-cecilia-bosman-4\">Cecilia Bosman<\/h3>\n\n\n\n<p>That&#8217;s\u00a0a very good\u00a0question, Maria. And honestly, I\u00a0think me\u00a0personally,\u00a0I&#8217;ve\u00a0never had an issue with being different.\u00a0It&#8217;s\u00a0something\u00a0I&#8217;ve\u00a0always grown up with. I was one of a very few mixed-race kids at my school in the Netherlands. I played football with the boys long before women&#8217;s teams existed.\u00a0So being a minority has\u00a0kind of always\u00a0been\u00a0a normal\u00a0for me, and if anything,\u00a0I&#8217;ve\u00a0liked the challenge. But I do understand how daunting it can feel, and\u00a0that&#8217;s\u00a0exactly why I feel a responsibility to speak up and raise the profile of women in this industry. My colleagues at\u00a0Skerryvore\u00a0have been incredibly supportive.\u00a0We&#8217;re\u00a0a firm of 17; that includes six women, but\u00a0I&#8217;m\u00a0the only woman on the investment team.\u00a0That being said, we\u00a0are an incredibly diverse team of different degrees, different upbringings, different career paths, and I never feel self-conscious about being the only woman in the room with them. The negative experiences, when they happen, come from outside.\u00a0<\/p>\n\n\n\n<p>So\u00a0I remember, for example, opening the door to a company visiting our office, and I was assumed to be the secretary and not the analyst running the meeting. And things like that stay with you, but it doesn&#8217;t take away from all the positives, and instead it reinforces my drive to get more women in the industry, and I feel fortunate to have male colleagues that feel the exact same way.\u00a0They actively value diversity instead of simply tolerating it.\u00a0It&#8217;s\u00a0why, as a firm, we got involved with an initiative called Girls Are Investors,\u00a0GAIN\u00a0it&#8217;s\u00a0known as.\u00a0It&#8217;s\u00a0a charity that introduces women at university to investment management regardless of their degree or background. And after this year,\u00a0we&#8217;ll\u00a0have introduced eight women over the course of four years to what this job\u00a0actually looks\u00a0like.\u00a0<\/p>\n\n\n\n<p>So&nbsp;for us,&nbsp;it&#8217;s&nbsp;not a box-ticking exercise.&nbsp;It&#8217;s&nbsp;a genuine belief that the industry is better off with more women in it and more diversity of thought.&nbsp;<\/p>\n\n\n\n<h3 class=\"wp-block-heading\" id=\"h-maria-dieguez-rodriguez-5\">Maria Dieguez Rodriguez<\/h3>\n\n\n\n<p>Okay.\u00a0So\u00a0your company is already there raising awareness and trying to&#8230; Okay, good. This is a great initiative. And apart from the industry, there is this recent research showing that the UK gender wealth gap\u00a0widening\u00a0in 2026.\u00a0<\/p>\n\n\n\n<p>The good news is that there are more women investing.\u00a0According to the research, there are 7.4 million female investors, which is 26% of the adult female population, compared with 11 million male investors, which is 41% of the adult population.\u00a0So\u00a0what do you think are the reasons why women are less likely to trade and invest? And how can we help to bridge this gap?\u00a0How can we encourage women to invest and to save for their own retirement or for the future?\u00a0<\/p>\n\n\n\n<h3 class=\"wp-block-heading\" id=\"h-cecilia-bosman-5\">Cecilia Bosman<\/h3>\n\n\n\n<p>I think this\u00a0is such\u00a0an important point\u00a0because that same research that you just quoted shows that the gender investment gap in the UK is the size of the GDP of Switzerland, which is staggering.\u00a0<\/p>\n\n\n\n<h3 class=\"wp-block-heading\" id=\"h-maria-dieguez-rodriguez-6\">Maria Dieguez Rodriguez<\/h3>\n\n\n\n<p>Amazing. It is.\u00a0<\/p>\n\n\n\n<h3 class=\"wp-block-heading\" id=\"h-cecilia-bosman-6\">Cecilia Bosman<\/h3>\n\n\n\n<p>I think a\u00a0big reason women\u00a0are less likely to invest comes back to confidence. Women are more likely to doubt whether they know enough before they start investing, when\u00a0actually curiosity\u00a0and a willingness to learn is all you need.\u00a0<\/p>\n\n\n\n<p>I also think&nbsp;there&#8217;s&nbsp;a structural issue. Women, on average, still earn less, take more career breaks, and retire with smaller pension pots.&nbsp;And I looked into the stats of that, and that too is mind-boggling.&nbsp;Nearly 55%&nbsp;less women save by the time they reach retirement age in the UK compared to men.&nbsp;<\/p>\n\n\n\n<h3 class=\"wp-block-heading\" id=\"h-maria-dieguez-rodriguez-7\">Maria Dieguez Rodriguez<\/h3>\n\n\n\n<p>Yeah.\u00a0<\/p>\n\n\n\n<h3 class=\"wp-block-heading\" id=\"h-cecilia-bosman-7\">Cecilia Bosman<\/h3>\n\n\n\n<p>Another statistic is that the age gap is particularly striking.\u00a0So\u00a0among adults aged 18 to 34, double the number of men invest at 41%, compared to just 20% of women. Many women simply start investing much\u00a0later on, which means\u00a0missing out on\u00a0years of compounding and wealth creation early on.\u00a0But the direction of travel is really encouraging.\u00a0I think more women\u00a0are investing than ever before.\u00a0There&#8217;s\u00a0accessible platforms and financial communities built just for women. One of our interns\u00a0actually started\u00a0a university society to encourage more women to invest, and I gave a talk on saving and investing, and that was met with some brilliant questions and energy.\u00a0So\u00a0I think conversations\u00a0are such a huge part to closing the gap. We need to talk more openly about money and investing. I certainly try to do that with my friends of my age,\u00a0because ultimately, investing\u00a0isn&#8217;t\u00a0about being clever with money.\u00a0It&#8217;s\u00a0about making your money work for your future, and that message belongs to everyone.\u00a0<\/p>\n\n\n\n<h3 class=\"wp-block-heading\" id=\"h-maria-dieguez-rodriguez-8\">Maria Dieguez Rodriguez<\/h3>\n\n\n\n<p>Cecilia, thank you so much for joining us today.\u00a0It&#8217;s been a really insightful conversation, really interesting, really good to know that there are already initiatives out there.\u00a0And yeah, I think one key takeaway for this is that conversations are really important.\u00a0We need to go out there and share our experience and break myths or barriers and\u2014\u00a0<\/p>\n\n\n\n<h3 class=\"wp-block-heading\" id=\"h-cecilia-bosman-8\">Cecilia Bosman<\/h3>\n\n\n\n<p>Definitely.\u00a0<\/p>\n\n\n\n<h3 class=\"wp-block-heading\" id=\"h-maria-dieguez-rodriguez-9\">Maria Dieguez Rodriguez<\/h3>\n\n\n\n<p>And help other women.
